01

What does this hire really come down to?

Does the analyst perform technical loan underwriting and write credit documentation? Can the analyst convert raw financial statements into clear, committee-ready credit memos? How does the analyst verify the accuracy of their underwriting analysis for loan officers?

They spend their days analyzing balance sheets and income statements. They calculate ratios like DSCR and LTV to determine default risk. They also draft formal presentations for your loan committee meetings.

We ask candidates these questions. Walk me through a recent commercial credit request that you denied. How did you document the primary and secondary repayment sources? Explain how you handled a borrower with high debt and fluctuating cash flow.

When scoping this analyst role, define exactly how much autonomy the person has over credit memos. Ask if they input data or if they defend the risk rating in committee. Do not assume a candidate understands your bank-specific risk appetite based on their previous employer. Ask for a sample credit memo they authored without redactions to see their logic. Probe how they handle a request with missing tax returns or incomplete statements. If they wait for a loan officer to tell them what to do, they will slow down your portfolio management. Ask how they reconcile discrepancies between tax returns and internal statements. A strong candidate provides a clear, defensible position even when data is incomplete. During the scoping conversation, identify if they will handle C&I or commercial real estate as these require different documentation. Ask specifically about their experience with FDIC or OCC exam feedback. If they cannot explain a time a loan was downgraded during an exam, they lack regulatory exposure. Ask them to describe the difference between a global cash flow analysis and simple debt service coverage. If they struggle, their technical skills are insufficient. Verify if they use spreadsheet software for modeling or rely on rigid templates. You need to know if they create their own workbooks or just copy existing formulas. If they cannot state the rationale behind a specific credit covenant, they will struggle in your loan committee. Focus on how they handle pushback from loan officers on a credit memo. Their answer shows if they prioritize risk policy over internal popularity.

02

What do we check before you see anyone?

We start with a conversation to define your portfolio risk appetite. We ask if you need a builder who improves your existing credit models or an operator who follows strict templates for speed. We verify if the candidate builds their own cash flow projections from source data or if they rely on rigid software tools. We test their ability to identify hidden collateral risks in commercial real estate deals. You must choose between a candidate who prioritizes document speed to satisfy loan officers and one who values deep risk documentation to survive difficult regulatory audits.

  • 01Software proficiencyWe verify they know your core banking systems and standard spreadsheet software for modeling.
  • 02Statement analysisWe check their ability to spread financials accurately and identify trends in debt service capacity.
  • 03Regulatory knowledgeHave you reviewed FDIC or OCC credit examination standards to verify documentation and risk ratings align with current agency requirements?
  • 04Portfolio scopeWe confirm their history with specific loan types like C&I, commercial real estate, or construction lending.
  • 05Credit narrativeWe review their writing samples to see if they can summarize risk factors for credit committee approval.
  • 06Compliance awarenessWe test their understanding of loan policy and standard bank credit memo structure.

03

Where do we find them?

We search in community banks and regional lenders. We also look for people leaving public accounting or commercial finance firms who want to move into banking. These people often switch to banks for stable hours or to escape seasonal audit pressure.

Candidates move when their current bank restricts their growth. They also leave when the bank stops lending in their specific asset class or when the credit culture changes to either too aggressive or overly cautious. We look for analysts who want to move closer to local decision makers.

We prioritize people who have survived at least one regulatory exam cycle. We focus on analysts who have worked directly with loan committees and know the expectations for committee-ready credit presentations.

04

Which hiring mistakes should you watch for?

  • 01Hiring someone who expects to manage a relationship instead of performing the technical analysis.
  • 02Overlooking the need for experience with specific software or spreadsheet models that your bank relies on.
  • 03Ignoring a lack of familiarity with local credit policy or how your specific bank interprets regulatory risk.

05

The search in three steps

  • 01We identify analysts who have direct exposure to the loan types you hold.
  • 02We vet their work on real credit files to confirm technical precision.
  • 03We introduce only those who fit your specific bank culture and loan complexity.

How your Credit Analyst search runs

How does The Six-Step Search work?

Research, direct conversations and professional judgment, with follow-through through the offer.

  1. Search Calibration

We establish what this person must own: reporting demands, systems responsibilities, team, decision authority and first-year needs. We ask what would make an otherwise good candidate wrong for this job.

You get: An agreed search brief and a clear basis for judging fit.

  2. Market Mapping

We research relevant operating environments, not just matching titles. An owner-led business, a portfolio company and a regulated lender can need different experience from someone with the same job title.

You get: A reasoned research direction, with scope differences made explicit.

  3. Professional Contact Intelligence

We research professional ways to contact the people identified. Finding a name is a starting point; it does not establish availability, interest or fit.

You get: A route to a professional conversation, not simply a candidate list.

  4. Persistent Personalized Outreach

We contact people directly about the actual work and follow through on the conversation. We explain the remit and discuss whether a move could make sense. Not everyone will answer or want to move.

You get: A candid view of interest, objections and the tradeoffs in your opportunity.

  5. Live Candidate Qualification

We discuss what each person actually owned, the complexity involved, their reasons for considering a move, compensation expectations and practical constraints. The questions fit the assignment, from a staff accounting seat to CFO.

You get: A candidate account of relevant ownership, with gaps left visible.

  6. Candidate Intelligence and Process Support

Written recruiter context explains relevant experience, strengths and remaining questions. After introduction, we gather feedback, resolve questions, discuss changed requirements and support interviews and offer decisions. You retain the hiring decision and technical assessment.

You get: Continuity through the offer, rather than a handoff that ends at an introduction.

Questions people ask

What is the cost structure?

No upfront fee. You pay only if you hire a person we introduce, with terms documented in a signed agreement.

How do you handle contract or temporary roles?

We manage permanent contingency by default. We can handle contract or temp-to-perm work on request with terms agreed to per engagement.

Do you handle interim executive roles?

Interim and fractional executive needs are managed by our specialized team. We will route those requests to that group.

What happens if I need a bilingual analyst?

We screen specifically for fluency in the required languages. We test their ability to read and analyze financial documents in those languages during the interview process.

How soon will I see a Credit Analyst shortlist?

It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.

What about counteroffers on a Credit Analyst hire?

We ask every Credit Analyst candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Credit Analyst job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
