01
What does this hire really come down to?
Define the scope by identifying if the role focuses on plan construction or operational paperwork alignment. Ask the candidate how they verify eMoney or RightCapital plans align with custodian requirements. Request their process for moving money and processing transfers independently. Who approves the adjustment when account instructions fail custodian requirements?
Judgment manifests in how they prioritize day-to-day tickets versus long-term planning work. They must decide when to call the custodian for status updates and when to reach out to the advisor. Accuracy on ACATS and standing instructions is the benchmark for success.
Ask them for a specific example of how they fixed an error on an account transfer. Ask how they prepare for a client review meeting when the advisor is running late. Ask them to describe their process for reconciling planning software outputs with actual account data.
You must define the specific boundaries of this support role before interviewing. Ask candidates to explain how they handle incomplete data sets when building plans in eMoney or RightCapital. A strong candidate provides a clear protocol for when they escalate missing information to the advisor versus when they follow up directly with the client. Listen for logic regarding data integrity versus speed. Ask them to describe their step by step method for auditing an account transfer that stalled. If they cannot identify the exact point of failure at the custodian, they lack the necessary technical experience. Probe their decision process for identifying when a trade execution request falls outside standard operational guidelines. They must cite specific risk protocols they have applied. Ask them to walk you through how they reconcile planning output variances against actual holdings on a live statement. Their answer shows whether they understand the underlying math or if they simply trust software reports blindly. Discuss the balance between their autonomy and your oversight during peak filing periods. If they struggle to explain their workflow for managing daily trade tickets alongside long term plan creation, they will struggle to manage their desk. Do not accept vague answers about multitasking. Require them to break down how they prioritize a rush wire request against a plan update request from a high value client. You want someone who demonstrates a systematic approach to risk and accuracy. If they show hesitation during these operational inquiries, they will struggle with the administrative nuances of your firm. Test their knowledge of specific custodian requirements by asking what happens when a signature block fails automated validation. An experienced hire knows the exact remediation steps. Use these questions to identify if they can perform technical tasks correctly and independently without requiring you to supervise every detail.
02
What do we check before you see anyone?
We verify license status via FINRA BrokerCheck to confirm the SIE, Series 7, and 66 are active.
They operate within stock plan administrator platforms to manage account opening workflows and verify data integrity for new client records.
Ask them to explain how they organize their CRM database to track client communications. What process do they follow to confirm every touchpoint is recorded accurately for compliance?
We assess their proficiency in planning software to see if they can build a basic plan independently.
We check for specific experience in money movement and the handling of sensitive client requests to confirm they grasp the risk of unauthorized trades.
We confirm they can work in a hybrid or remote environment if required by your specific office policy.
03
Where do we find them?
We recruit from smaller RIA shops where the candidate handles everything from data entry to client meeting prep. We also look at broker-dealer support staff who want more exposure to the planning side. Candidates move when their current practice stops growing or when they hit a ceiling on their ability to lead client meetings. A shift to your firm is conditional on them wanting more ownership over the planning process rather than just administrative tasks.
04
Which hiring mistakes should you watch for?
- 01Hiring someone who expects to be a lead advisor immediately rather than supporting the existing practice.
- 02Ask them to describe their workflow for running a complex financial plan projection within the software. Which specific calculation features do they use to identify potential gaps in a client portfolio?
- 03Overlooking the difference between someone who performs back-office tasks and someone who interacts directly with clients.
05
The search in three steps
- 01Define the exact volume of accounts and planning volume expected in the first ninety days.
- 02Source candidates from similar wealth management support backgrounds and vet for technical skills.
- 03Coordinate interviews. No upfront fee. You pay only if you hire.
How your Associate Financial Advisor search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
You get: Direct routes to people who are not on job boards, researched for your search.
Persistent Personalized Outreach
We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.
You get: One-to-one conversations about your actual role, followed up, never a mass email blast.
Live Candidate Qualification
We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.
You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.
Candidate Intelligence and Process Support
You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.
You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

How soon will I see a Associate Financial Advisor shortlist?

What about counteroffers on a Associate Financial Advisor hire?
We ask every Associate Financial Advisor candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What don't you do?
