Financial Headhunters Salary Guide

  • MLO
  • Mortgage Loan Originator
  • Residential Loan Officer
  • Consumer Direct Loan Officer

01

What does this hire really come down to?

A mortgage loan officer who closes supplied leads is not necessarily the person who can build referrals for your branch. We ask where the business comes from before looking at production totals. If you need purchase loans from local referral partners, refinance volume from a central lead desk tells you little about the work this hire will do.

Next we ask them to walk through a recent file that nearly fell apart. Who chased the missing tax return, and who explained the underwriting condition to the borrower? Their processor may have done work your team expects the originator to own. We also check the licensing or registration the position requires and review the NMLS Consumer Access record. The search has to fit both your lending model and the states where the person will work.

An originator may consider a move for a different product menu or a change in processing support. We ask which files their current platform turns away and which parts of the loan process they expect someone else to handle. Then we compare those answers with what your branch can actually provide. We also discuss referral restrictions before treating any existing relationships as a reason to hire. A production history is useful evidence, not a promise that the same borrowers will follow.

02

What do we check before you see anyone?

  • 01We verify their current NMLS license status in each of your operational states.
  • 02We review closing logs to confirm their actual production over the last twelve months.
  • 03We require the names of their three largest active realtor partners and verify those relationships generate active files.
  • 04We ask them to perform a standard file upload and disclosure sequence in your specific LOS.
  • 05We check if they had to re-disclose any files last year due to their own data entry mistakes.
  • 06We confirm their daily office hours and whether they are available for evening or weekend appointments.

03

Where do we find them?

We contact originators working at regional banks that recently reduced marketing budgets or consolidated branches. We contact originators when their current firm reduces marketing budgets or changes lead distribution, and we ask them how they adjust their personal lead generation to maintain their production volume.

We recruit high-producing assistants from large firms who reach a pay ceiling unless they move to an originator role. These people often handle the file conditions and technical data for lead officers and possess the operational knowledge to work immediately in your office. We target staff who perform originator-level work without the title or pay.

To find originators who fit your branch, we look at mortgage firms currently cutting local marketing budgets or restricting the autonomy of their loan officers. These individuals often seek a change when their current employer mandates centralized lead distribution systems that prevent them from accessing their own local realtor networks. We ask candidates about the specific percentage of their volume coming from personal referrals versus corporate-provided leads. If a candidate reports that their firm recently switched to an internet-only lead model, we investigate whether they still maintain the personal relationships required to sustain your specific production quota without corporate handouts.

04

Which hiring mistakes should you watch for?

  • 01Hiring someone based on high total volume when that volume came from a dead government program they cannot replicate.
  • 02Selecting a candidate who has never used your specific LOS and will require months of training before closing a single file.
  • 03Evaluating a candidate from a call center based on their potential to prospect builders and realtors without prior field experience.

05

The search in three steps

  • 01We audit your LOS and lead strategy to define the daily output requirements for your branch.
  • 02We test candidates by asking them to fix common loan file errors while we track their workflow and license history.
  • 03We present candidates who have verified local networks or the technical speed to manage your file volume independently.

How your Mortgage Loan Officer search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

Questions people ask

Can you provide a realistic delivery window for a shortlist of originators with active NMLS licenses in our states?

We provide a list of screened candidates within ten business days of knowing your production requirements. We provide a date for when you will see names that meet your criteria.

How do you verify that an originator can handle the technical demands of our loan origination system?

We ask them to explain their past experience with specific LOS versions and where they find errors. We do not move them to your interview if they cannot explain how to clear a specific condition.

How should we handle the situation if our primary candidate is offered more money by their current firm?

We identify their actual income and what they dislike about their pay structure before you offer them a job. We help you build an offer that addresses these specific pain points so they have a reason to leave beyond a base salary increase.

How is our reputation protected from disclosure while you are contacting potential candidates?

We use a neutral firm identity and never reveal your name until the candidate passes our initial screen. We only disclose your identity once we confirm they are a match for your technical needs.

What is the fee percentage and when is the payment deadline for this search?

Our fee is due only when the candidate you select begins work. The percentage and terms are set in our agreement before we start.

What about counteroffers on a Mortgage Loan Officer hire?

We ask every Mortgage Loan Officer candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Mortgage Loan Officer job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
