01
What does this hire really come down to?
How do you decide if a specific risk meets our current company appetite? They must look at a file and decide if the risk meets your company appetite. Who approves the adjustment when an application requires a policy exception?
The work is binary. Either the risk fits the rules or it does not. They must manage the workflow to clear the queue without missing details that cause future claims issues. You need someone who does not need to ask for permission for every standard policy.
Ask these items. Does your authority match this level? How do you handle a broker requesting an exception for a sub-par risk? When did you last reject a risk that looked profitable but had hidden issues in the report?
You must establish the scope of this desk by defining exactly which policies require a manager review versus those the hire binds independently. Ask the candidate to describe a specific day where their queue volume doubled. Listen for their process in prioritizing complex renewals against new business submissions. If they cannot explain how they balance these tasks without missing coverage triggers, they lack the operational rhythm for this desk. Probe them on how they verify data integrity within the rating system. Ask them to name the specific fields they check in the underwriting report that often trip up less experienced staff. A candidate who ignores the granular system input will create a backlog for your team. You need to identify if they can read between the lines of an application or if they strictly follow a checklist. Ask them to define a risk that falls just outside the guidelines but deserves a second look. Their answer will reveal if they understand the distinction between calculated risk and guessing. Discuss the specific documentation requirements for adverse actions. A strong hire will explain the importance of precise record keeping to avoid compliance gaps. Inquire about their experience with audit feedback. Do they view underwriting guidelines as obstacles or as the foundation for their decision making? If they show impatience toward compliance, you will face issues with your state filings and internal audits. Ask how they reconcile discrepancies between the broker data and the source documentation. This process requires a forensic approach to data. Verify their ability to handle tough conversations with agents who push back on risk denials. They must be firm but objective in their explanations to avoid losing quality business. Assess their capacity to maintain consistency when the volume becomes overwhelming. A hire who takes shortcuts when the queue gets long is a liability. Focus your conversation on their daily habits, their approach to documentation, and their ability to operate within defined rules without needing constant oversight from your senior team.
02
What do we check before you see anyone?
We check their actual underwriting authority limits to verify they match your expected output. We confirm their use of systems like Guidewire or Duck Creek. We review their loss ratios on previous books. We check if they hold designations like CPCU or AU. We test their knowledge of state insurance rules. We verify if they can independently handle renewals, endorsements, and new business.
We first audit their previous authority signature levels to confirm they possess the actual power to bind business without manager intervention. During the initial scope conversation, we press for specific evidence of how they reconcile conflicting data points between broker applications and motor vehicle or credit reports. We evaluate a core hiring tradeoff regarding speed versus accuracy. If a candidate prioritizes high volume processing, we test if they sacrifice necessary investigative steps that lead to claims leakage. We require them to detail how they handle an agent pressure campaign on a borderline risk that eventually resulted in a total loss.
03
Where do we find them?
We source from regional carriers and national insurance groups. We also look at agency side account managers who want to move to the carrier side. We target individuals who are stuck in roles with low authority limits and want to manage a full book of business. They often move when their current employer creates rigid micro-management layers that slow their desk workflow.
04
Which hiring mistakes should you watch for?
- 01Hiring someone with only agency sales experience who cannot actually underwrite risk.
- 02Ignoring the lack of system familiarity when the role requires immediate high volume output.
- 03Focusing on high-level strategy answers instead of asking how they handle specific risk denials.
05
The search in three steps
- 01Screening candidates based on their specific line of business history and technical credentials.
- 02Verifying their authority levels and system competence to match your current workflow needs.
- 03Presenting a shortlist of candidates who can hit their production targets without additional training.
How your Personal Lines Underwriter search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
You get: Direct routes to people who are not on job boards, researched for your search.
Persistent Personalized Outreach
We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.
You get: One-to-one conversations about your actual role, followed up, never a mass email blast.
Live Candidate Qualification
We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.
You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.
Candidate Intelligence and Process Support
You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.
