01

What does this hire really come down to?

Does the analyst follow established underwriting standards for community and regional bank loans? Can the candidate calculate debt service coverage ratios and loan-to-value metrics to assess collateral health for commercial loans? The goal is accurate risk assessment that protects the asset quality of the bank against regulatory scrutiny.

Your new analyst will spend most of their time dissecting financial statements and tax returns for commercial borrowers. They must produce credit memos that explain the credit story clearly for loan committees. We look for candidates who can spot inconsistencies in historical cash flow and identify potential warning signs in borrower performance before the loan is approved.

When interviewing, ask them to explain a time they challenged a lender on a deal structure due to credit risk. Ask how they handle multiple credit requests under tight deadlines. We want to hear exactly how they cross-check their own work to avoid inaccuracies in loan presentations. Look for answers that focus on technical precision and an understanding of bank policy.

Specify the commercial deal types and loan sizes before screening. Check if the candidate knows risk profiles for your asset mix. Ask for a recent credit memo they wrote for a complex borrower. Test how they identified the primary repayment source and secondary risks. Observe their method for validating financial data: do they check beyond provided statements into trade payables and receivables? A solid analyst describes how they stress-tested the borrower against varied economic scenarios. Look for detailed EBITDA adjustments and guarantor liquidity assessments. Ask how they reconcile tax returns against internal statements. This confirms they can defend conclusions to a loan committee.

02

What do we check before you see anyone?

We perform a check of every candidate against the technical requirements for commercial credit analysis. Our process covers these six criteria:

Evidence of commercial lending experience in a regulated bank. (2) Performance of financial spread modeling for C&I and CRE loans. (3) History of writing full credit packages for committee review. (4) Knowledge of standard regulatory rules. (5) Experience with bank loan documentation software. (6) Verification of background to match your portfolio size and complexity.

Before you review any applicant, we conduct a detailed scope conversation to confirm whether your portfolio requires someone focused on speed for high-volume commercial term loans or depth for long-term construction projects. We ask candidates to provide specific evidence of how they balance these two work styles because an analyst built for velocity often misses the granular underwriting necessary for complex real estate collateral. We also verify the candidate understands the tension between loan growth targets and conservative risk policy. You must decide if your current gap is a processor who moves files forward or an investigator who halts deals to probe weak cash flow. If you prioritize immediate throughput, a candidate who deep-dives into every guarantor asset may delay your closing cycle. Conversely, if you prioritize protective underwriting, a candidate who optimizes for rapid file turnaround might overlook recurring expense anomalies in tax returns. We check each candidate on this specific tradeoff to confirm their past output aligns with your current balance of risk appetite and volume requirements. This prevents hiring someone who produces fast memos that leave the bank exposed or slow memos that frustrate your relationship managers.

03

Where do we find them?

We source candidates from regional banks, community banks, and credit unions. We target professionals who are currently functioning as junior or mid-level credit analysts. We also look for individuals working in loan review or portfolio management who have a strong foundation in commercial credit underwriting. Candidates move for better alignment with their technical growth path, opportunities to work with more complex commercial structures, or when their current bank's asset size limits their exposure to different deal types.

04

Which hiring mistakes should you watch for?

  • 01Hiring a candidate who only has experience in consumer or residential lending for a complex commercial analyst position.
  • 02Failing to confirm the candidate's actual independence in writing credit memos versus simply assisting a senior underwriter.
  • 03Assuming that all bank software knowledge is transferable without accounting for differences in specific loan origination platforms.

05

The search in three steps

  • 01Reviewing internal candidate databases for relevant credit analysis experience within the specified regional or community bank asset class.
  • 02Screening qualified professionals to assess their technical understanding of commercial loan structuring and regulatory policy requirements.
  • 03Presenting a shortlist of candidates who possess the necessary analytical skills to contribute to your credit department immediately.

How your Credit Analyst search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

Questions people ask

When do I pay for finding an analyst to calculate debt service coverage and collateral?

No upfront fee. You pay only if you hire.

How do you verify analytical output?

We conduct deep screening against your specific technical requirements and the realities of your bank's current portfolio needs. We only present candidates who demonstrate the specific credit underwriting skills required for your bank's asset size and loan product mix.

How does this role differ from a Loan Review Officer?

A Credit Analyst focuses on the forward-looking underwriting and structuring of new loan requests. A Loan Review Officer performs an audit function to evaluate the quality and risk of loans already on the books.

Do you handle contract or temporary staffing?

Our default is permanent contingency recruitment. We can handle contract, temp-to-perm, or busy-season staffing needs upon request, provided the terms are agreed upon in writing for each engagement.

What is the fee for a Credit Analyst search?

No upfront fee. You pay only if you hire. The fee and terms are agreed in writing before we start.

How soon will I see a Credit Analyst shortlist?

It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.

What about counteroffers on a Credit Analyst hire?

We ask every Credit Analyst candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Credit Analyst job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
