Financial Headhunters Salary Guide

  • Head of Tax
  • Chief Tax Officer

01

What does this hire really come down to?

A tax leader decides if your tax department is a reactive cost center or a source of capital. We look for individuals who can project the impact of new entities on the global tax rate. Ask the candidate to describe a time they identified a tax position that an auditor questioned later. They should explain how they handled that disagreement.

Technical proficiency is the starting point. We ask for examples of how they present tax positions to board members who do not have a finance background. A functional leader balances tax optimization with legal defensibility. Ask them which tax positions they chose not to take to avoid audit scrutiny.

We identify candidates who have operated in businesses of your size and complexity. Ask them to describe their role in the last time their company grew through acquisition. They must explain how they combined tax departments or integrated new jurisdictions while keeping the reporting cycle on schedule.

02

What do we check before you see anyone?

  • 01ASC 740 proficiencyAsk them to explain a mistake they found in a provision during the audit process. We check if they identified the error or if the auditor flagged it.
  • 02Professional credentialsWe verify active CPA, JD, or LLM standing. We look for recent continuing education related to changes in tax law rather than just the certification date.
  • 03Entity structuringAsk them to describe the tax consequences of a recent corporate merger they managed. We confirm they know the specific impact on intercompany pricing.
  • 04Data and systemsWe ask for the specific software used to automate manual data entry. We look for evidence that they reduced the time taken for reconciliation by switching tools.
  • 05Stakeholder communicationWe ask them to describe a time they had to persuade the CEO to change a business plan due to tax liability. We evaluate their ability to explain fiscal risks in simple terms.
  • 06Audit defenseWe ask for a specific example of an adjustment an auditor proposed. We evaluate their logic in deciding whether to concede the point or fight the assessment.

03

Where do we find them?

We source candidates from senior roles at public accounting firms. These people manage several client accounts simultaneously and understand how to meet rigid reporting deadlines. We look for those who want to move from advising clients to owning the outcome within a single company.

We also recruit tax directors at companies with similar revenue profiles. These candidates often change jobs because they want more authority over tax planning. We look for individuals who can identify why their current firm prevents them from implementing better tax structures.

04

Which hiring mistakes should you watch for?

  • 01Hiring based on their ability to work in a spreadsheet without checking if they can defend that data to a board of directors.
  • 02Prioritizing a candidate based on a famous previous employer instead of their actual experience with the specific tax jurisdictions your company operates in.
  • 03Assuming a candidate can lead a team because they have a high title, without checking if they have ever hired or fired staff during a heavy workload period.

05

The search in three steps

  • 01Audit current systemsWe list the exact tax software and reporting hurdles your team deals with to create a benchmark for candidate evaluation.
  • 02Source and screenWe contact people currently working in tax, verify their technical answers against our rubric, and confirm their reasons for looking for a new role.
  • 03Evaluate decision logicWe present you with candidates who have answered our specific questions about past audits, systems, and team management.

How your VP of Tax search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

Questions people ask

How quickly can you shortlist candidates for a VP of Tax role?

We provide candidates only after confirming their technical background matches your needs. You will receive profiles once we verify they are looking to leave their current role.

How do we handle the interview process if we have a very specific technical bar?

We write summaries of each candidate that compare their answers to your technical standards. This lets you focus your interview time on the specific areas where they need to prove their capability.

What happens if a candidate receives a counteroffer?

We ask candidates during our first conversation why they want to leave their current company. Knowing their specific motivation helps identify who will stay with your offer.

Can you handle the search for a VP of Tax confidentially?

We do not disclose your company name until we confirm the candidate is a match. You remain anonymous until the candidate confirms they are interested in your specific business.

Is your search fee based on a contingency model?

You only pay when we place a candidate you decide to hire. We put all terms for the search fee in a written contract before we contact any potential candidates.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your VP of Tax job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
