01

What does this hire really come down to?

This role requires analyzing risk against loss data. You need someone who can read a submission and immediately determine if the exposure fits your appetite. They must calculate capacity and confirm coverage forms match the insured’s reality. Who approves the adjustment if the risk exceeds the current appetite?

They will spend their day analyzing loss runs and financial statements. Ask them how they handle an agent who pushes back on a premium increase after a bad loss year. See if they can define the specific limits of their current underwriting authority versus the level above them.

A hire makes sense only if they can justify every decline to an agent without damaging the relationship. They need to understand the impact of GL and property rating on your bottom line. We will test if they know which classes represent the highest volatility in your current portfolio.

Scope the technical conversation by demanding specific examples of past risk analysis. Do not accept general summaries of duties. Ask for the exact logic used to decline a borderline submission last quarter. Press for the specific rating variables they adjusted and why. A strong candidate provides a clear narrative linking risk indicators to final premium decisions. They must explain the sequence of their analysis. Ask how they reconcile conflicting data between an inspection report and an insured application. Listen for their process of identifying potential coverage gaps. Challenge them to walk you through a claim that resulted from a misjudged exposure. Ask how they identified the flaw in their original assessment. A skilled underwriter admits error and points to the specific missing data point. If they blame the agent or the system, they are not taking ownership of the risk. Query their methodology for monitoring account performance. Require proof of how they track changes in loss trends across their assigned book. An effective underwriter keeps a manual log of key risk factors even if the system tracks data automatically. Probe their experience with complex ISO forms and when they choose to use non-standard endorsements. Ask them to explain a situation where they intentionally exceeded their binding authority to secure a piece of business and how they handled the internal approval process. Ask for their criteria for rejecting a renewal regardless of the historical relationship. Good evidence exists in their ability to describe the tension between volume and profitability. If they cannot report the exact profit impact of their last three major decisions, they lack the necessary technical focus. Do not settle for theoretical knowledge when looking for practical risk management.

02

What do we check before you see anyone?

We verify their current authority level for commercial lines to confirm they are actually underwriting, not just processing data.

We verify their experience with specific policy systems like Guidewire or Duck Creek to check that they manage daily processing workflows.

We audit their knowledge of standard forms and ISO endorsements relevant to the lines you write.

We validate their understanding of NCCI classification codes for workers comp or property exposure analysis.

We check if they hold credentials like CPCU or AU and confirm what those designations meant in their prior work context.

We confirm their history of managing a profitable book of business by asking for evidence of loss ratio discipline.

03

Where do we find them?

We look at underwriters currently in mid-market or large account roles at regional and national carriers. We also identify account managers at large agencies who have transitioned to carrier roles. Candidates often move when their current carrier restricts appetite or limits their binding authority. They also leave when they want to manage more complex accounts than their current carrier allows.

04

Which hiring mistakes should you watch for?

  • 01Hiring a candidate who only knows how to follow automated rating systems without applying critical risk judgment.
  • 02Overlooking a lack of experience with specific commercial lines like umbrella or workers comp which changes the needed skill set.
  • 03Accepting someone who cannot explain the relationship between policy language and specific claim outcomes.

05

The search in three steps

  • 01We filter candidates by their specific line experience and current binding authority level.
  • 02We screen for their use of rating systems and their ability to interpret loss data.
  • 03We present the qualified candidates for your technical interview and final selection.

How your Senior Commercial Lines Underwriter search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.
