01
What does this hire really come down to?
Your new hire must independently evaluate collateral values and borrower cash flow, particularly when business development staff request deal approval. Can the candidate provide examples of how they served as an internal control within their lending department?
They treat every loan file as if a regulator is reviewing it today. This person converts internal credit policies and legal requirements into specific risk ratings. They manage the conflict between meeting loan volume goals and keeping the bank within its loss limits for debt service coverage and borrower liquidity.
How does the candidate prioritize the long-term status of an asset over loan volume? Please ask the candidate how they inform loan officers why a file satisfies your risk standards or why it requires specific changes before credit committee review.
02
What do we check before you see anyone?
- 01We verify they have handled C&I and commercial real estate deals to confirm they have seen the specific loan types currently in your pipeline.
- 02We confirm they can identify policy exceptions and write conditions to fix them so you do not have to perform senior review on basic analysis.
- 03We ask how they use loan origination software to produce correct documentation without extra training on your specific systems.
- 04We test how they apply FDIC or NCUA rules to daily files to show they follow regulations without constant supervision.
- 05We ask how they deliver rejection news or restructuring terms to loan officers while keeping the deal moving toward a final decision.
- 06We check if they can explain their risk ratings during committee meetings when senior leaders ask for the logic behind their credit decisions.
03
Where do we find them?
We source candidates currently working at regional banks who act as the final authority on their own credit files. These individuals change jobs when their current management restricts their decision-making or when they want to handle a different mix of assets.
We also recruit credit analysts at large banks who act as support staff but want to control the entire underwriting process. They move for the chance to take full ownership of the credit decision and see how their analysis impacts the bank or credit union balance sheet.
To source candidates beyond regional banks and large institutions, we look at community lenders currently facing consolidation or tighter centralization of credit authorities. Many underwriters at these smaller shops encounter a specific tradeoff where they lose their individual lending authority to a centralized corporate team. You can identify these individuals because they are searching for a return to direct file ownership. We ask them, how often does your manager require a secondary review of your approved credit memos before they reach the committee? If they answer that they rarely present their own work or that a senior officer alters their risk ratings without discussion, it indicates they are ready to regain the independence your bank offers. We determine if your environment is a match by asking if they prefer the pressure of defending their own analysis to a committee or if they are accustomed to having a senior manager shield them from the credit committee questioning.
04
Which hiring mistakes should you watch for?
- 01Hiring a candidate based on a title without asking if they have handled the specific collateral and borrower structures in your risk profile.
- 02Prioritizing people who output many files quickly but fail to write deep documentation, which creates problems during future audits.
- 03Hiring someone who does not have experience managing the conflict between sales-focused loan officers and risk-focused credit committees.
05
The search in three steps
- 01We define your loan portfolio risks and find candidates who have handled similar assets and regulatory requirements.
- 02We conduct interviews to see how each candidate reads policy, structures deal conditions, and defends their logic before a credit committee.
- 03We present candidates who can work without oversight and finish the process once you confirm they fit your current team workflow.
How your Commercial Credit Underwriter search runs
How does The Six-Step Search work?
Research, direct conversations and professional judgment, with follow-through through the offer.
Search Calibration
We establish what this person must own: reporting demands, systems responsibilities, team, decision authority and first-year needs. We ask what would make an otherwise good candidate wrong for this job.
You get: An agreed search brief and a clear basis for judging fit.
Market Mapping
We research relevant operating environments, not just matching titles. An owner-led business, a portfolio company and a regulated lender can need different experience from someone with the same job title.
You get: A reasoned research direction, with scope differences made explicit.
Professional Contact Intelligence
We research professional ways to contact the people identified. Finding a name is a starting point; it does not establish availability, interest or fit.
You get: A route to a professional conversation, not simply a candidate list.
Persistent Personalized Outreach
We contact people directly about the actual work and follow through on the conversation. We explain the remit and discuss whether a move could make sense. Not everyone will answer or want to move.
You get: A candid view of interest, objections and the tradeoffs in your opportunity.
Live Candidate Qualification
We discuss what each person actually owned, the complexity involved, their reasons for considering a move, compensation expectations and practical constraints. The questions fit the assignment, from a staff accounting seat to CFO.
You get: A candidate account of relevant ownership, with gaps left visible.
Candidate Intelligence and Process Support
Written recruiter context explains relevant experience, strengths and remaining questions. After introduction, we gather feedback, resolve questions, discuss changed requirements and support interviews and offer decisions. You retain the hiring decision and technical assessment.
You get: Continuity through the offer, rather than a handoff that ends at an introduction.
Questions people ask
How many weeks should I plan for until you present a shortlist?
We verify that candidates match your risk standards before we present them. Once you define your requirements, we typically show you a list within a few weeks.
Is it possible to conduct this search without our employees knowing?
We maintain confidentiality to protect your daily operations. We agree on an outreach method with you before we contact any potential candidate.
How do you advise us if a target candidate decides to stay at their current bank?
We ask about their job motivations during our initial calls. We focus on individuals who want a change to avoid a late-stage counteroffer.
Does your fee apply if we choose not to move forward with any candidates?
You only pay the fee once you hire a candidate from our list. You have no obligation to pay if you decide not to move forward.
How do you verify the technical skills of underwriters with different job titles?
Job titles vary between banks. We check the exact size of the deals they underwrite and the level of authority they hold over the credit decision.
What about counteroffers on a Commercial Credit Underwriter hire?
We ask every Commercial Credit Underwriter candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.
What is your guarantee?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What don't you do?
We do not post your Commercial Credit Underwriter job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
