01
What does this hire really come down to?
A hire depends on how well they structure real estate debt. You need a person who verifies cash flow by checking underlying rent rolls instead of trusting pro forma assumptions. They track construction draw schedules to stop over-funding and size debt according to actual asset performance.
They review appraisals and environmental reports to spot inflated values before the file reaches your committee. This person sits between your aggressive goals and the reality of loan risk. They write loan terms that satisfy your committee while keeping the borrower within the rules of your credit policy.
People leave their current shop when their bank changes its credit appetite or makes the approval process too slow to win deals. They want a team that trusts their judgment on deal structure. Your new hire must prove they can keep a borrower under contract while defending the loan against strict bank guidelines during market downturns.
02
What do we check before you see anyone?
- 01We ask which property types they manage and how they adjust cap rate assumptions for the local market.
- 02We ask how they calculate debt service coverage and if they apply those math checks differently when interest rates increase.
- 03We ask them to walk through a construction draw failure they managed and how they fixed the funding schedule.
- 04We ask how they rank their debt against other lenders in the capital stack on a recent deal.
- 05We ask for an example of a loan rejection they handled and what specific changes they made to the deal structure to get it approved later.
- 06We ask them to show us an appraisal they rejected and explain which line items had errors.
03
Where do we find them?
We contact lenders currently at regional banks, private debt funds, and REITs who manage individual files from start to finish. These people are currently under pressure to meet production numbers while keeping their charge-off rates low.
We talk to lenders who quit because their bank added layers of approval that killed their deal flow. These individuals look for firms that allow them to present loan structures directly to decision-makers without excessive bureaucracy.
To find lenders who meet the credit standards defined in the first section, we target institutions that recently tightened underwriting guidelines or pivoted their focus away from specific property types like office or retail. These lenders often search for a move because their bank no longer funds the deal sizes or risk profiles they know how to structure. We ask them to identify the last loan they declined and explain why. If they describe a rejection based on a flaw in the rent roll or an inflated appraisal value, it signals they prioritize risk over volume. If they only mention policy limits, they may lack the modeling depth required to verify asset performance independently.
When a candidate wants to leave because their current shop moved toward automated decisioning, we determine if your firm offers the autonomy they seek. We ask them to walk us through their process for sizing debt on a project with fluctuating interest rates and how they adjusted the capital stack. If they provide a detailed breakdown of debt service coverage ratios that accounts for specific construction draw risks, they possess the hands-on verification skills needed. If they cannot explain how their internal bank manual influenced their deal structure, they likely relied on central software tools rather than their own underwriting judgment.
04
Which hiring mistakes should you watch for?
- 01Managers hire from big banks assuming the candidate has good judgment, forgetting that these people often use automated systems and cannot perform manual cash flow modeling.
- 02Managers value a large list of contacts over the ability to dig through financial statements, which leads to high-risk loans that look good for only a few months.
- 03Managers hire for the wrong property focus, such as picking an office lender when the firm needs someone who knows how to structure construction loans for multifamily projects.
05
The search in three steps
- 01We identify the specific credit or property types your current portfolio lacks so we know who to target.
- 02We call lenders directly to ask about their deal flow and how they handled the last loan that did not perform as expected.
- 03We set up meetings where you provide a sample loan package and watch the candidate identify risks and propose changes to your terms.
How your Commercial Real Estate (CRE) Lender search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.
Live Candidate Qualification
We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.
You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.
Candidate Intelligence and Process Support
You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

Questions people ask
When can we expect to see our first shortlist for this lending role?
We start the search when you sign the agreement. We send profiles as we confirm their credit history.
How do you evaluate if a lender balances production volume with our institutional risk appetite?
We ask for examples of loans they withdrew from the market because the borrower's assumptions did not hold up. We compare their methods to your current credit policy.
How should we respond if our preferred candidate is counteroffered by their current bank?
We ask the candidate why they wanted to leave before the counteroffer happened. If the counteroffer does not solve their initial reason for leaving, we look at the next person.
How do you manage our company's identity during the initial search phase?
We withhold your firm name until we determine the candidate matches your credit box. We only share your firm name once we know the candidate is ready for an interview.
What are your contingency fee terms for this search?
You pay nothing during the search. We only charge a fee once the candidate joins your team.
What is your guarantee?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What don't you do?
We do not post your Commercial Real Estate (CRE) Lender job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
