01

What does this hire really come down to?

This role lives or dies by the quality of the credit portfolio and the ability to find new loan volume in a specific geographic market. Can the candidate structure deals that close without violating internal risk parameters? Who approves the adjustment if the candidate cannot balance business development with credit hygiene?

We need to see a track record of managing a loan book through a full economic cycle. Ask them how they handled a borrower who hit a sudden liquidity crunch during a downturn. We want to know exactly how they identified the early warning signs and what specific actions they took to protect the bank capital while maintaining the relationship.

Finally, judge their ability to recruit and coach lower-level relationship managers. Ask them to walk you through a case where a junior lender struggled to get a credit memo approved by the committee. We need to know how they intervened to teach the staff member to structure the deal properly rather than just doing the work for them.

You must define the exact scope of credit authority before the first interview. Do not accept vague descriptions of deal sizes. Force the candidate to produce redacted credit memos they personally authored. Look for clear evidence of their role in the committee approval process versus their reliance on a credit department. Ask how they reconcile local market demands with central risk mandates. If they cannot explain their specific underwriting methodology for C&I versus CRE, they lack the foundational competence required for this position. Request a list of the largest deals they structured, including the total exposure amount and the specific hurdles they cleared with the CCO. Ask them to describe a deal that was initially rejected by credit and explain exactly how they modified the terms to reach approval. This conversation must expose their ability to balance production goals with the preservation of institutional asset quality.

  • 01Verify they understand the difference between C&I and owner-occupied CRE underwriting standards.
  • 02Confirm they have actual experience writing credit memos that pass scrutiny from your Chief Credit Officer.
  • 03Check their history of local community work to confirm they have an active referral network.
  • 04Review their past loan volume figures specifically for net new business rather than just retention.
  • 05Test their knowledge of current regulatory reporting requirements for commercial loan portfolios.
  • 06Validate they have formal credit training from a recognized bank institution or program.

02

Where do we find them?

We source candidates from regional banks, community banks, and credit unions that focus on business lending. We look for individuals currently in production roles who are hitting a ceiling at their present institution. They move when their bank restricts their lending authority, changes their regional strategy, or prevents them from moving up to a leadership title. We also track lenders at institutions undergoing mergers, where their specific deal authority is likely to be diluted or restricted.

We start with a direct scope conversation to map your exact credit approval limits against the specific commercial sectors you target. We ask for evidence of how they translate a raw loan request into a document that meets your internal risk appetite. During our initial talk, we push for a clear answer on a trade-off: whether you prioritize a candidate who brings a large pre-existing loan pipeline but requires heavy oversight on credit quality, or one with lower volume but the independence to handle complex underwriting without any help. This determines the technical requirements for the search and the interview questions you must ask.

  • 01Lenders at banks that just implemented new, stricter underwriting software that makes local deal-making impossible.
  • 02Team leaders at regional banks where the local decision-making authority has moved to a central corporate office.
  • 03Experienced relationship managers who have reached the maximum credit approval limit at their current bank.

03

Which hiring mistakes should you watch for?

Common errors in the hiring process for this role include:

  • 01Prioritizing a candidate with a massive book of business who lacks the technical ability to structure complex credit memos.
  • 02Hiring a manager who relies entirely on support staff to write all their deals, leaving them unable to mentor junior team members.
  • 03Ignoring a candidate because they have not worked for a major national bank, despite their specific success with the exact loan types you require.

04

The search in three steps

Our process consists of the following steps:

  • 01Initial technical screening focused on their loan portfolio composition and specific authority limits.
  • 02Deep dive interviews with current staff to test their approach to loan committee presentations.
  • 03Reference checks focused on their actual credit loss experience and ability to retain staff.

How your Commercial Banking Team Leader search runs

How does The Six-Step Search work?

Research, direct conversations and professional judgment, with follow-through through the offer.

  1. Search Calibration

We establish what this person must own: reporting demands, systems responsibilities, team, decision authority and first-year needs. We ask what would make an otherwise good candidate wrong for this job.

You get: An agreed search brief and a clear basis for judging fit.

  2. Market Mapping

We research relevant operating environments, not just matching titles. An owner-led business, a portfolio company and a regulated lender can need different experience from someone with the same job title.

You get: A reasoned research direction, with scope differences made explicit.

  3. Professional Contact Intelligence

We research professional ways to contact the people identified. Finding a name is a starting point; it does not establish availability, interest or fit.

You get: A route to a professional conversation, not simply a candidate list.

  4. Persistent Personalized Outreach

We contact people directly about the actual work and follow through on the conversation. We explain the remit and discuss whether a move could make sense. Not everyone will answer or want to move.

You get: A candid view of interest, objections and the tradeoffs in your opportunity.

  5. Live Candidate Qualification

We discuss what each person actually owned, the complexity involved, their reasons for considering a move, compensation expectations and practical constraints. The questions fit the assignment, from a staff accounting seat to CFO.

You get: A candidate account of relevant ownership, with gaps left visible.

  6. Candidate Intelligence and Process Support

Written recruiter context explains relevant experience, strengths and remaining questions. After introduction, we gather feedback, resolve questions, discuss changed requirements and support interviews and offer decisions. You retain the hiring decision and technical assessment.

You get: Continuity through the offer, rather than a handoff that ends at an introduction.

Questions people ask

When do we pay for finding a leader who structures loan deals within our risk parameters?

No upfront fee. You pay only if you hire.

How do you verify a candidate's actual authority?

We ask for documentation of their historical credit approval limits. We also confirm with their professional references what level of deals they were authorized to approve without secondary committee review.

How does this role differ from a regional market president?

A team leader focuses primarily on the execution of commercial lending production and credit quality. A market president role typically carries broader responsibility for the entire branch P&L, operations, and retail deposit gathering.

Can you find someone who is remote?

Commercial lending requires a deep local presence to be successful. We only search for candidates willing to be present in the market to meet with borrowers and community members.

What is the fee for a Commercial Banking Team Leader search?

No upfront fee. You pay only if you hire. The fee and terms are agreed in writing before we start.

How soon will I see a Commercial Banking Team Leader shortlist?

It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.

What about counteroffers on a Commercial Banking Team Leader hire?

We ask every Commercial Banking Team Leader candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Commercial Banking Team Leader job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
