01

What does this hire really come down to?

Can the candidate perform teller cash handling and consumer loan intake? Does the candidate balance a cash drawer while managing account openings and consumer loan applications? You need someone who does not panic when the lobby is full and they have to switch from a teller screen to a loan application intake.

Expect the hire to audit their own cash drawer and resolve outages before closing. They manage the entire CIP and KYC process for new customers. They must document interactions in the core system correctly. If they fail to catch a missing signature or a bad ID, the bank bears the regulatory risk.

Ask them these questions. How do you handle a client who is upset about a Reg CC hold? Describe a time you caught a BSA red flag during an account opening. How do you prioritize a line of waiting customers when you are in the middle of a consumer lending application?

You need to define the exact split between transaction volume and lending production before we interview candidates. Ask the candidate to walk you through their specific day in a branch that requires this dual function. Listen for concrete evidence of how they manage their time when the queue is long and a complex loan application is incomplete on their screen. We look for candidates who provide specific examples of reconciliation errors they found and fixed on their own. Do not accept general claims about being organized. Require them to explain their process for identifying a potential BSA red flag during a standard deposit transaction. If they cannot describe the specific sequence of steps for clearing a Reg CC hold while maintaining a professional rapport with a customer, they are not ready for this role. We check their technical proficiency with software like Jack Henry or Fiserv by asking them to narrate the exact clicks needed to pull a customer profile versus processing a standard transaction. Ask them to describe a time they had to document a refusal of service or an exception to policy in the core system. If they cannot explain how their documentation impacts branch audit performance, they will create extra work for you. We screen for those who have seen the consequences of poor CIP compliance and show a disciplined approach to identity verification for every single customer interaction regardless of how busy the lobby becomes.

02

What do we check before you see anyone?

  • 01Core system fluencyWe confirm they have used software like Jack Henry, Fiserv, or FIS to process transactions and open accounts.
  • 02BSA knowledgeWe verify they understand CTR thresholds and how to identify structuring red flags in daily work.
  • 03Reg CC complianceWe check if they can explain the mechanics of check holds and why they are necessary to protect the branch.
  • 04CIP and KYC accuracyWe check if they understand the documents needed to verify identities and prevent fraud during account setup.
  • 05NMLS statusWe confirm if they have an active number for mortgage applications or if they need to complete testing.
  • 06Branch etiquetteWe ask for examples of how they explain bank policies to customers without sounding robotic or dismissive.

03

Where do we find them?

We source candidates from retail branches of other community banks, credit unions, and high-volume regional bank branches. People move because they want to leave a rigid, siloed role to handle more varied responsibilities in a community setting. We also look for retail sales staff who are burned out on high-pressure quota environments and prefer the steady, relationship-based pace of a community bank branch.

Candidates move when their current employer cuts the branch staff and forces them into a purely transactional, high-volume environment. They also leave when the path to handling lending or small business accounts is blocked at a larger institution. We look for those who are currently in dual-function roles but feel their growth is stagnant.

04

Which hiring mistakes should you watch for?

  • 01Hiring a teller who has no desire or aptitude to learn account opening and lending processes.
  • 02Selecting candidates who cannot reconcile their own cash drawer at the end of the day.
  • 03Ignoring poor documentation habits that will inevitably trigger an audit finding for the branch.

05

The search in three steps

  • 01We filter candidates by specific experience with core systems and documented BSA compliance tasks.
  • 02We screen for ability to explain lending intake and new account procedures to verify their functional depth.
  • 03We present those who demonstrate the balance of operational accuracy and customer-facing communication.

How your Universal Banker search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.
