Round 5 anatomy

Who validates the NMLS license status before you initiate the interview process? What are the names of three local realtors who sent you purchase contracts last month? How do you generate purchase leads during a period of low market activity?

You need someone who manages the file flow from application to disclosure. They must know how to input data into your LOS correctly. Ask them to describe their specific process for handling conditional approvals from underwriters. See if they understand the DU or LPA findings clearly.

Ask how they prioritize their time between seeking new referral partners and managing existing files. Ask which loan products they find most difficult to close and why. Demand they explain how they handle a denied application without losing the potential future relationship. Test their knowledge of state compliance requirements for their active NMLS license.

You must define the exact production mix you need before we screen a single person. Ask candidates to walk you through their last ten closed files. Focus on the split between purchase and refinance units. If they cannot produce a report of their recent volume, discard them. Demand concrete evidence of their referral network. Ask for specific names of realtors who provided three or more files in the last quarter. If they claim they work by referral but cannot name their sources, they are not hitting the market. Trade your need for a high volume producer against their need for quick underwriting turn times. A top candidate will ask about your LOS platform and how you manage disclosures. They will want to know if you provide support for document collection. If they focus only on the commission structure, they may lack the operational discipline required for this brokerage. Ask what happens when a file sits in underwriting for ten days. See if they possess the skills to push the file forward or if they simply wait for a response. Test their knowledge of specific FHA or VA guideline updates from this year. A candidate who does not track these changes daily will cause fallout. We provide a replacement candidate if the hire leaves within the timeframe defined in your contract.

  • 01Check that their NMLS Consumer Access record is clean with no reportable disciplinary actions.
  • 02Verify they possess an active NMLS license in the specific states where your brokerage operates.
  • 03Review their recent production history to distinguish between purchase and refinance units.
  • 04Confirm their experience using specific LOS platforms like Encompass or Byte.
  • 05Validate their experience with agency and government programs like FHA, VA, and USDA.
  • 06Review their log of referral partners to confirm a current, active base of real estate agents or construction contacts.

02

Where do we find them?

We source candidates from independent mortgage brokerages and local retail banking lending divisions. We look for individuals who are currently originating but feel restricted by their current employer's limited product menu or slow underwriting turn times.

A person will move if your brokerage offers better compensation structures or access to niche products that their current employer lacks. They also move if they want more autonomy over their lead generation and marketing strategies. We prioritize candidates who have successfully managed their own referral pipeline rather than those who rely solely on company-provided leads.

We also screen for individuals at larger lenders who are burnt out by rigid corporate processes and want to return to a more nimble brokerage environment. These candidates are often ready to move if you provide them with better access to operations staff who can help them move files through to closing.

  • 01Ignoring poor production history by assuming they will improve with your brand name.
  • 02Failing to confirm the candidate has actual referral relationships with realtors or builders.
  • 03Overlooking discrepancies between their claimed production volume and verifiable NMLS data.

03

The search in three steps

We execute this search through a focused pipeline to deliver candidates who meet your exact operational requirements.

  • 01Audit candidate NMLS status and specific loan product history against your production needs.
  • 02Conduct initial screenings focused on file management capability and referral source development.
  • 03Present selected candidates for interviews who meet all licensing and production thresholds.

How your Mortgage Loan Officer search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

Questions people ask

Must I pay upfront for finding someone who builds referral networks with local builders?

No upfront fee. You pay only if you hire.

How do you verify their NMLS license?

We check the provided NMLS ID against the Consumer Access database. This confirms their license status remains active and verified for the specific states in your operating area.

Can you find someone with experience in specific loan programs?

We filter for specific experience with conventional, FHA, VA, and USDA files. This is a primary requirement in our initial candidate screening.

What is the difference between this role and a Loan Officer Assistant?

The Loan Officer is responsible for origination and referral development. The Loan Officer Assistant focuses on document collection, file setup, and administrative support for the Loan Officer.

What is the fee for a Mortgage Loan Officer search?

No upfront fee. You pay only if you hire. The fee and terms are agreed in writing before we start.

How soon will I see a Mortgage Loan Officer shortlist?

It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.

What about counteroffers on a Mortgage Loan Officer hire?

We ask every Mortgage Loan Officer candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Mortgage Loan Officer job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
