01

What does this hire really come down to?

This person connects your accounting rules to your system logic. They decide if a manual process moves to an automated workflow or stays broken. You need someone who can translate business requirements into functional ERP configurations without constant consulting help.

Who verifies that transactions flow from sub-ledger to general ledger correctly? They must map charts of accounts across different modules. Who approves the adjustment to the chart of accounts mappings?

Ask them to explain a failed ERP rollout. Ask how they manage internal resistance when forcing a new system standard. If they focus on software features instead of clean data inputs, pass on them.

You need to define the scope of this role during the intake meeting. Avoid discussing high level strategy. Demand specific examples of how the candidate mapped legacy sub-ledger data into a modern ERP environment. Ask them to walk you through a data reconciliation failure they caused. If they blame the vendor or the software version, stop the interview. You need someone who takes ownership of the mapping logic. Ask them to sketch the flow of an accrual entry from the point of origin through the consolidation layer. If they cannot draw it on a whiteboard within three minutes, they do not understand your architecture. Review their history for projects that ran over budget due to scope creep. You need a person who says no to stakeholders when a request compromises system stability or data integrity. Ask them how they handled a situation where the CFO demanded a report that the current data structure could not support. Do not accept answers about teamwork. Focus on the hard technical decision. Did they change the schema, write a custom script, or tell the CFO why the data was not ready? Dig into their experience with audit trails. Ask for a specific time they had to justify a system change to an internal or external auditor. If they have only worked with small data sets, test them on the volume limits of your current stack. Ask them to compare the performance impact of a heavy custom integration versus a native module configuration. If they cannot explain the trade-offs in terms of system speed and maintenance load, they are not ready for this scale. Use these questions to identify someone who builds systems that last without needing constant external patches.

  • 01Explain your specific pain point with your current sub-ledger integrations.
  • 02Describe your process for auditing access controls in your ERP.
  • 03How do you handle a data migration error during a hard close?

02

What do we check before you see anyone?

We verify they have completed at least one full cycle implementation from requirements gathering to go-live. A partial involvement is not enough.

We confirm their technical capability with your specific stack like S/4HANA or NetSuite. They must name the actual modules they configured.

We audit their history of managing third-party integrators. You need someone who holds vendors accountable for development hours.

We look for evidence they translated manual spreadsheet tasks into system-native functions. They should provide a clear before and after result.

We check their understanding of data governance protocols. This role manages user permissions and reporting security.

We screen for their ability to run a project budget. They must show they have managed resource allocation during a deployment.

03

Where do we find them?

We look in mid-market companies currently undergoing a core ERP switch. We target people who survived a migration and stayed for the post-launch stabilization phase.

We find them in firms where the finance team is growing but the systems are static. These people often move when they realize they can no longer support business requirements without a fundamental overhaul.

We look for consultants tired of the travel life who want to own a single internal instance. They bring rigor but need to prove they can operate within a fixed internal budget.

04

Which hiring mistakes should you watch for?

  • 01Hiring a technical developer who lacks a basic accounting background.
  • 02Overestimating the value of software certifications while ignoring actual implementation experience.
  • 03Choosing candidates who rely on external consultants for every minor system configuration update.

05

The search in three steps

  • 01Targeted outreach to individuals with direct experience in your specific ERP instance.
  • 02Vetting based on concrete technical challenges resolved in their previous three years.
  • 03Presentation of screened candidates with documented experience mapping data structures.

How your Finance Transformation Director search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.
