What does this hire really come down to?
You need a person who monitors the health of your commercial loans. Who approves the adjustment when a borrower status moves to an internal watch list? They must verify data and spot early signs of default.
Expect them to draft credit memos and manage the renewals of existing commercial facilities. They should interface with your lending team to collect financial statements. What specific steps do they take to identify early signs of potential loan default?
Use these questions. Describe your process for working with a borrower whose financial condition is declining. How do you distinguish between urgent administrative tasks and core credit risk factors? What financial ratios do you prioritize when analyzing C&I loan performance?
You must prioritize the initial scope conversation to establish exactly what this role needs from day one. Do not treat this as a generic vacancy. Ask how much autonomy the person will hold regarding credit decisions. Some institutions delegate significant approval authority to the portfolio manager, while others require every memo to go through a senior credit committee before any action is taken. This distinction changes the technical profile we need to target. If the scope involves significant direct borrower interaction, we must find individuals who can manage difficult conversations without hesitation. If the focus is strictly on internal analysis and report writing, we focus more on software proficiency and data reconciliation. Ask the hiring manager if the portfolio is currently healthy or if it contains underperforming assets that need immediate remediation. Someone who manages a healthy portfolio needs different analytical strengths than someone tasked with intensive cleanup of struggling loans. Probe the depth of the credit analysis required. Do you need someone who can independently strip apart complex corporate tax returns and reconcile them against financial statements, or is the analysis mostly surface level based on provided borrower figures? We need to know if the candidate must interface with the lending team or work in isolation. Inquire about the exact software stack, as mastery of specific credit risk management systems affects the training timeline. Ask how the portfolio is currently structured. Is it heavily weighted toward real estate, or does it require deep knowledge of cash flow lending and collateral monitoring for C&I borrowers? A specialist in real estate may struggle with the intricacies of inventory and accounts receivable reporting common in commercial loans. Discuss the expected turnaround time for portfolio reviews. If the volume is high and the time frames are short, we prioritize candidates who have proven they can organize their own workflow without constant supervision. Finally, ask what specific technical failure in the past caused the most trouble for the team. If the previous person struggled to spot early warning signs in financial covenant reports, we will test for that specific analytical rigor. If they struggled with documentation accuracy, we will emphasize verifying their attention to detail in loan files. Getting these specifics upfront prevents a wasted interview cycle. We focus only on what is essential to the immediate stability of your portfolio.
02
What do we check before you see anyone?
We review their history with C&I or CRE loan structures. We verify their understanding of documentation regulatory requirements. We test their ability to manage multiple files. We look for experience with credit systems like Sageworks. We check their ability to interpret risk appetite versus aversion. We confirm they have authored commercial loan agreements and financial covenant tracking schedules.
03
Where do we find them?
We recruit from regional banks, community banks, and credit unions. We target professionals working in credit departments or portfolio management units. We look for individuals ready to move when their current institution limits their decision authority. People often leave because they lack clear paths for promotion or desire a different asset mix. We seek candidates who want to work with larger loan sizes or more complex deal structures.
04
Which hiring mistakes should you watch for?
- 01Hiring a candidate who only knows sales and lacks technical credit skills.
- 02Failing to confirm their ability to interpret complex tax returns and personal financial statements.
- 03Ignoring the need for a candidate who is comfortable interacting with demanding borrowers.
05
The search in three steps
- 01We define the credit skill set and required technical tools for the role.
- 02We screen candidates against your risk guidelines and portfolio size.
- 03We present finalists for your review and manage the interview process.
How your Commercial Portfolio Manager search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
You get: Direct routes to people who are not on job boards, researched for your search.
Persistent Personalized Outreach
We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.
You get: One-to-one conversations about your actual role, followed up, never a mass email blast.
Live Candidate Qualification
We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.
You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.
Candidate Intelligence and Process Support
You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.
