Financial Headhunters Salary Guide

  • Tax Director (firm)

01

What does this hire really come down to?

A Tax Senior Manager must stop the flow of technical tax questions to your partners. Ask them to describe a time they had to defend a tax position on a return that faced internal or external scrutiny. If they rely on partners for final decisions on standard issues, they will not save you time.

Some managers move because their current firm limits their authority on client strategy. We ask them why they are looking to leave and if they want more control over how they present findings to clients. A manager may leave because their firm restricts their ability to bill their own research time or because they are stuck in a narrow compliance loop.

Success depends on shifting from tactical preparation to strategic guidance. Ask them how they handle a business owner who wants a specific deduction that is not supported by current tax law. They must explain the risk to the client without needing a partner to step in and deliver the bad news.

02

What do we check before you see anyone?

  • 01We verify active CPA or EA status and confirm they have personally completed multi-state filings for pass-through entities.
  • 02We ask for a detailed list of the largest tax engagements they led from start to finish, including who handled the tax research and who wrote the client memo.
  • 03We look for their internal process for tracking incomplete documentation to see if they hold their team to filing deadlines without partner intervention.
  • 04We observe how they translate complex tax code into simple language. Ask them to explain a 1031 exchange to a client who has never used one.
  • 05We review how they corrected a junior staffer's error. Did they rewrite the work themselves, or did they have the staffer research the correction and document the fix?
  • 06We confirm they have used your specific software, such as CCH Axcess or GoSystem, to avoid delays in their first month.

03

Where do we find them?

We target professionals at regional firms where the manager handles direct client communication and independent research. We skip firms that move managers into administrative roles that remove them from actual tax work.

A manager may look for a new role when their current firm stops giving them high-level trust or estate work. We talk to people who want to own a tax planning strategy from conception to the filing date.

You should prioritize candidates who cite a lack of client-facing authority as their primary motivation for leaving their current firm. We ask candidates to recount the last time they presented a tax strategy directly to a business owner without a partner present. If the candidate describes waiting for partner approval before sending a final memo, they will not solve the bottleneck issues you describe in your workflow. We ask how they would handle a situation where a client disagrees with their tax advice to determine if they hold the necessary confidence to own the client relationship. An answer showing they rely on the partner to mediate conflict indicates they are not prepared to move into your firm.

04

Which hiring mistakes should you watch for?

  • 01Hiring someone based on their years of experience rather than asking how they handled an audit defense or a specific tax controversy.
  • 02Confusing a tax preparer who can process high volumes of standard returns with an advisor who can find planning opportunities for your clients.
  • 03Expecting a candidate to grow your firm's revenue before confirming they have successfully pitched new tax planning ideas to their current client base.

05

The search in three steps

  • 01We pinpoint the specific tax codes and entity structures in your firm so we look for managers with relevant experience.
  • 02We call candidates directly at their desks rather than waiting for them to apply, focusing on those who are currently doing the work you need.
  • 03We show you only those who have proven they can manage client relationships and junior staff independently.

How your Tax Senior Manager search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.

Questions people ask

What is your process for keeping us updated on candidate outreach progress?

We provide updates after each round of calls to potential candidates. You will review resumes once we confirm they meet your specific technical requirements.

How do you evaluate if a candidate has the mentorship skills to lead our existing staff?

We ask for examples of how they taught a junior staffer to solve a specific tax problem. We look for evidence that they require staff to self-correct rather than just doing the work for them.

How do you help us evaluate if a candidate's reasons for moving are genuine if they receive a counteroffer?

We ask early on what prevents them from doing their best work at their current firm. If they receive a counteroffer, we compare the new offer against those original constraints to see if the firm is actually solving their problem.

How do you hide our company name during the vetting phase? We disclose your firm name only after we verify the candidate meets your specific technical requirements.

We do not name your firm until we have screened a candidate and received your permission. We present your firm's profile anonymously until we are ready to schedule your interview.

When is the professional fee due in your contingency arrangement?

The fee is due only when you hire a candidate and they start work. All payment terms are detailed in the agreement we sign before we begin searching.

How soon will I see a Tax Senior Manager shortlist?

It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.

What is your guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your Tax Senior Manager job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
