01

What does this hire really come down to?

Who approves the adjustment? Does the analyst manage transaction monitoring systems to identify suspicious member activity? Does the candidate understand the risk profile of a member-owned institution?

The work is manual and high-volume. They run alert reviews daily, draft SARs that meet regulatory standards, and handle CDD or EDD documentation for high-risk members. They act as the front-line defense for the institution against fraud and money laundering.

Ask them to explain a recent complex case they closed. Ask how they balance the need for member service with strict BSA requirements. Ask how they would handle a situation where a member's activity triggers an alert but looks like a legitimate change in personal income.

You need a deep dive into the candidate investigation process to avoid wasted time. Do not just look at a resume. During the screen, force them to walk through their logic on a specific transaction monitoring alert from start to finish. Ask them exactly what data points they pulled first. If they mention system outputs, ask them to explain what they did when the software gave a false positive. Look for a person who questions the data rather than blindly following a score. Ask about the specific CDD steps taken for a high risk entity that lacks clear beneficial ownership documentation. If they rely on canned answers about standard policy, stop them. Demand they explain how they handle a situation where a SAR narrative has to move through a difficult management review process. See if they can describe the difference in risk appetite between their last institution and our requirements. Ask them to name the specific FinCEN updates from the last twelve months that changed their monitoring workflow. If they cannot explain a major regulatory shift, they are not current. Test their writing on the spot. Provide a sanitized set of suspicious activity notes and ask them to draft a summary paragraph. This reveals if they write clear narratives or if they just dump raw data into a box. A good analyst writes to satisfy an auditor without using filler. A bad analyst hides behind jargon. Ask about their experience with Fiserv or Jack Henry. Have them describe a time they had to troubleshoot a missing field in those core systems. If they claim they never have issues, they are not being honest about the reality of core banking software. Question their experience with Verafin or Actimize rulesets. Ask them to describe one rule they adjusted to lower alert noise and why they felt comfortable doing so. They must be able to justify every action taken to a regulator. If they cannot defend their choice to file or not file based on the available evidence, do not move them forward. We need someone who creates a trail of evidence that protects the credit union. Verify they understand the difference between member service and the obligation to report. Look for someone who stays focused on the documentation throughout the investigation. Reject candidates who focus on speed over accuracy.

  • 01Verify they can actually write a SAR narrative. Check if they have used core systems like Fiserv or Jack Henry. Confirm they have experience with specific tools like Verafin or Actimize. Test their knowledge of current FinCEN guidance. See if they possess a CAMS or CAFP certification. Confirm they have worked in a credit union or retail bank environment.

02

Where do we find them?

We source from regional credit unions, mid-sized community banks, and fintech firms that manage payment rails. We look for individuals ready to move for better process ownership, career growth in complex investigation work, or because their current institution is reducing headcount due to platform migrations.

Before you view any profiles, we perform a deep audit on their recent output. We require them to reconstruct a specific investigation from start to finish, requiring them to cite the exact manual verification steps taken beyond initial system flags. We ask them to identify a recent high-risk entity case where documentation was insufficient, forcing them to explain their direct process for gathering missing beneficial ownership data. This reveals if they choose the quick path of over-reporting to satisfy metrics or the precise path of true inquiry. We also test their judgment on alert thresholds, specifically asking them to defend a decision to override an automated score.

  • 01Inability to distinguish between a simple error and actual criminal intent.
  • 02Over-reliance on automated tools without performing manual investigation.
  • 03Weak writing skills that prevent reports from passing internal audits.

03

The search in three steps

  • 01Target professionals currently working in BSA or fraud units at financial institutions.
  • 02Screen for hands-on experience with specific core banking platforms and monitoring software.
  • 03Present the candidates who show the ability to clear backlogs while maintaining accurate filing.

How your BSA/AML Analyst (Transaction Monitoring Analyst) search runs

How does The Six-Step Search work?

One sequence, from a well-defined seat to a shortlist you can judge.

  1. Search Calibration

We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.

  2. Market Mapping

We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.

You get: The target list of companies and institutions we will search, reviewed with you before outreach.

  3. Professional Contact Intelligence

We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.

You get: Direct routes to people who are not on job boards, researched for your search.

  4. Persistent Personalized Outreach

We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.

You get: One-to-one conversations about your actual role, followed up, never a mass email blast.

  5. Live Candidate Qualification

We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.

You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.

  6. Candidate Intelligence and Process Support

You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.

You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.
