01
What does this hire really come down to?
Does the analyst perform accurate risk assessment for non-bank lending? Can the candidate model borrower financial outcomes under different stress scenarios? If they cannot identify a hidden cash flow weakness before the deal closes, your fund loses capital.
Your new analyst must determine if a borrower's debt service coverage ratio holds up during market stress. We verify if they can interpret credit agreements and identify covenants that fail to protect the firm. They spend their days spreading financial statements, building projections, and reviewing third-party due diligence reports.
We ask candidates: How do you handle a request for an EBITDA adjustment that seems aggressive? Explain how you determine if a borrower will breach a covenant in two quarters. Describe your process for vetting the quality of assets pledged as collateral when the historical data is sparse or incomplete.
When we discuss the scope of this role, we must pin down the exact level of autonomy you expect during deal execution. Ask yourself if this analyst functions as an independent owner of the financial model or if they require constant review from a senior associate. If they cannot defend their own math during an investment committee session, your deal process slows down. We probe this by asking them to walk us through a specific covenant breach they identified in a past deal and exactly how they communicated that risk to their superiors. Did they just report the number or did they provide a recommendation for the firm? We also need to define if this analyst manages the third-party due diligence process or if they only analyze the final reports. A candidate who assumes the vendor always provides accurate inputs will fail in private credit. Ask them to describe a time they challenged an outside valuation report. If their response focuses on generic audit steps rather than specific asset-level skepticism, they lack the needed edge. We confirm this by testing their ability to spot logical errors in a pre-populated model.
02
What do we check before you see anyone?
We apply these six checks to every candidate before introducing them to your team.
Technical Debt Modeling: Can they build a functional three-statement model from scratch without formula errors? We look for mastery of Excel logic and historical accuracy.
Credit Memo Drafting: We review a sample of their previous credit memorandums to see if they highlight key risks rather than just restating company history.
Covenant Knowledge: We confirm they understand the difference between maintenance and incurrence covenants and why one matters more in private credit.
Collateral Vetting: We test their ability to look past a valuation report to identify underlying risks in asset liquidity or legal perfection.
Stress Testing: We confirm they can run sensitivity analysis on interest rate hikes or revenue dips to see the break-even point for the borrower.
Process Discipline: We verify they have managed workflow in a team where documentation is required for investment committee approval.
03
Where do we find them?
We target analysts currently at regional banks, private debt funds, or investment banking groups that specialize in leveraged finance. Professionals look to move when their current shop shifts away from middle-market lending or restricts their access to deal structuring. They also jump when they hit a ceiling in their ability to see the full life cycle of an investment.
Candidates from large money center banks move because they want to work on smaller, more complex deals where their specific analysis drives the investment committee decision. We find talent at credit departments that have undergone recent M&A activity, as structural uncertainty often triggers high-performing analysts to seek more stable, deal-focused environments.
04
Which hiring mistakes should you watch for?
- 01Prioritizing software experience over actual credit judgment and technical accounting proficiency.
- 02Ignoring a candidate's inability to write a clear, concise investment memo for your partners.
- 03Overlooking candidates who lack exposure to private credit workflows, assuming bank training always translates to fund-level velocity.
05
The search in three steps
- 01Define the credit profile and industry concentration of your current portfolio.
- 02Screen and interview candidates using your proprietary case studies to test modeling speed and accuracy.
- 03Finalize the selection after your internal partners review the candidate's documentation samples.

How your Credit Analyst search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
You get: Direct routes to people who are not on job boards, researched for your search.
Persistent Personalized Outreach
We call and write to people individually and follow up. Interest varies, so we discuss the actual opportunity rather than promising a particular response.
You get: One-to-one conversations about your actual role, followed up, never a mass email blast.
Live Candidate Qualification
We speak with every candidate before you do. We check scope, systems, reporting lines, compensation expectations, location and why they would move.
You get: Only candidates we have spoken with, checked on scope, systems, pay, location and motive.
Candidate Intelligence and Process Support
You receive a short written brief on each finalist covering what they have done, where they are thin and what they want. Then we help with interviews, references and the offer.
You get: A short written brief on each finalist, plus help with interviews, references, counteroffer risk and the offer.
Questions people ask
When must we pay for finding someone to dissect complex borrower financials for risk?
No upfront fee. You pay only if you hire.
How do you define the decision rights for this role compared to a senior associate?
The credit analyst provides the data and preliminary risk assessment, but the senior associate often leads the deal negotiation and final memo drafting. The analyst focuses on the math and the facts, while the associate manages the relationship and final structural recommendations.
Can you handle a search for a fractional or interim analyst?
We specialize in permanent placements, but we can refer your interim or fractional executive needs to our designated partner group.
How do you handle candidates from different regulatory environments?
We screen for candidates who handle unique private credit reporting. We require them to show how they use ASC 946 reporting standards in their daily work.
What is the fee for a Credit Analyst search?
No upfront fee. You pay only if you hire. The fee and terms are agreed in writing before we start.
How soon will I see a Credit Analyst shortlist?
It depends on the seat, the location and the pay. We give you an honest read after the calibration call and we do not promise dates we cannot control.
What about counteroffers on a Credit Analyst hire?
We ask every Credit Analyst candidate early why they would move and what their employer might do to keep them. Counteroffer risk goes in the written brief before you make an offer.
What is your guarantee?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What don't you do?
We do not post your Credit Analyst job and forward whoever applies. We do not send stacks of unscreened resumes, and we do not recruit outside accounting, finance, banking and insurance.
