Team Structure and Levels
Your team requires a clear split between production and policy work. Start by defining if you need a hands-on manager for daily filing tasks or a policy expert for complex revenue recognition. Junior staff manage audit PBC requests and draft footnotes. Senior roles handle debt covenant compliance and board presentations. Directors oversee the audit committee materials and external communication. Assign specific filing ownership to avoid duplicate work during the crunch time.
Assess whether you need a full-time hire or a fractional expert to address current accounting changes. Define the reporting line clearly. Is the hire reporting to the Controller or the CFO? This changes the scope of board engagement. Verify if the role requires deep Workiva knowledge or just general reporting software experience. Focus on the output required rather than abstract seniority.
- 01Individual ContributorHandles footnotes and basic filing tasks.
- 02ManagerOversees staff and manages audit PBC lists.
- 03DirectorOwns external reporting and policy interpretation.
- 04VPManages complex accounting structures and investor relations.
02
Interview Bank
Use these questions to test technical grounding. Listen for specific experience with Reg S-X or SAB rules. If they describe a process, ask them to explain a specific change they implemented.
Follow-up on their answers until you reach the edge of their knowledge. If they claim to own the 10-K, ask exactly which sections they wrote. Ask for the hardest footnote they drafted last year. Watch for how they handle technical ambiguity. Ask how they reconcile a specific revenue recognition issue with current GAAP standards.
- 01Explain your direct experience with XBRL tagging during a 10-Q filing.
- 02How do you handle a disagreement with auditors on debt covenant calculations?
- 03Describe your process for validating revenue data against contracts.
- 04When did you last identify a gap in your accounting policy documentation?
- 05What specific software tools do you use to manage version control in filings?
03
Common Hiring Mistakes
Hiring managers often focus on years of experience rather than specific software mastery. Someone can have ten years in a role but never touched a live 8-K. Look for evidence of filing ownership. Avoid candidates who rely on external consultants for basic technical accounting research. You need a hire who interprets standards and applies them to your specific financial model.
Another mistake is ignoring audit cycle pressure. If the candidate has only worked in low-volume environments, they may struggle with the intensity of your year-end audit. Ask them about their worst audit experience. Did they meet the deadline? Did they manage the audit committee materials effectively? Look for someone who stays calm under time pressure.
- 01Prioritizing titles over specific filing exposure.
- 02Ignoring the need for hands-on software proficiency.
- 03Overlooking the candidate's ability to interpret accounting policy.
- 04Failing to verify actual authorship of financial footnotes.
- 05Assuming public company experience equals technical capability.
04
Credential Verification
Verify CPA status through the state board. Registration confirms completion of educational and exam requirements. It does not indicate experience with your specific industry. Ask the candidate to explain their most challenging technical accounting issue during their recent exam or tenure.
Certification status checks show current standing. Always confirm the license is active. This process proves they maintain professional knowledge but it does not confirm their ability to manage a team. Do not treat certifications as a substitute for behavioral interview results. Use these as a screen for baseline competence, nothing more.
- 01CPAVerify current license status with the issuing state board.
- 02Workiva or software certsCheck against vendor records if applicable.
- 03Academic recordsConfirm degree status if relevant to the technical focus.
- 04RegistrationReview current standing with applicable regulatory bodies.

Scoping Your Next Hire
Define the core technical load before you open the requisition. If your main issue is revenue recognition, prioritize that experience over general reporting skills. A technical accountant needs to handle policy, while an SEC reporting specialist focuses on the mechanics of filing. Do not combine these into one job description unless you have the volume to justify it.
Choose the level based on the autonomy required. A Manager needs enough experience to handle an audit PBC list without constant supervision. A Director must present materials to the board. If you do not have the time to train, do not hire a junior candidate into a senior reporting role. Start by mapping your filing calendar to identify the peak pressure points where your team currently fails.
- 01Identify if the gap is in policy, revenue, or reporting.
- 02Map the filing calendar to identify capacity shortages.
- 03Assess if the current team needs an expert or a producer.
- 04Define the required reporting output before setting the title.
- 05Confirm the level based on the need for audit committee interaction.
