01
What does this hire really come down to?
This role requires managing trust account records. You need someone who identifies errors in account setup. Who approves the adjustment if the request violates the trust protocol?
Expect them to process asset transfers, reconcile daily cash positions, and monitor regulatory compliance across trust accounts. They act as the primary filter for money movement requests. If the request does not match the trust document, they stop it.
Ask them: How do you reconcile a failed ACATS transfer when the custodian rejects the cost basis? Describe a time you identified a breach of fiduciary duty in a daily trade report. What steps do you take when a beneficiary asks for a distribution that violates the trust document?
You need to lock down the scope of this trust operations role before we start interviews. If you do not define the specific asset classes and trust structures they manage, you will waste time on candidates who only know basic retail brokerage. I need you to confirm exactly which software or custodial platforms will dominate their day. If they cannot describe their workflow for reconciling assets that do not have readily available market pricing, they will struggle with your private holdings. Ask candidates to walk you through their process for identifying a potential regulatory breach within a standard report. Watch for their ability to distinguish between administrative errors and actual legal noncompliance. Do not accept vague descriptions of their previous duties. I require them to explain the specific trust document language that governed their decision making during past complex transfers. If they cannot explain why a specific distribution request was denied based on the governing instrument, they do not have the depth you need for this seat. We need to verify they understand the tax reporting implications of their actions. Ask them how they handle an audit request from a trust officer who disagrees with their ledger entry. A strong candidate provides a precise, evidence-based answer about the interaction between the trust instrument and the internal accounting system. Do not settle for someone who focuses on their soft skills instead of the technical mechanics of the account. Ask how they have handled custodial interface failures in the past when the data mismatch impacted a client tax filing. Their answer must cover the reconciliation steps, the communication with the custodian, and the final adjustment to the account records. If they cannot provide a clear step-by-step example, they will not be able to manage the daily integrity of your trust accounts. I check for their ability to read and apply specific sections of a trust document. We need to confirm they have performed the exact tasks that you currently assign to your most senior staff. If the candidate relies on a team for oversight rather than managing their own compliance, they will not be ready for this role.
02
What do we check before you see anyone?
We verify their experience with specific trust accounting systems. Proficiency in handling complex asset types like real estate or private holdings is critical. We confirm they understand the reporting requirements for tax and regulatory filings. We test their ability to handle custodial platform interfaces. We validate their understanding of trust legal documents. We check their history of managing multi-custodian relationships.
Before you meet a candidate, we perform a deep review of their workflow. We require them to define how they reconcile cash positions when custodial data conflicts with trust document accounting. We press them for specific examples where they halted a transfer because the beneficiary intent diverged from the governing instrument language. A major hiring tradeoff involves choosing between a candidate who knows your exact software versus one who understands the underlying tax code logic. We verify they have held authority to correct ledger errors independently without waiting for manager signoff to fix discrepancies in asset valuation.
03
Where do we find them?
We recruit from trust companies, family offices, and private banks. We look for individuals currently in operations roles who seek more autonomy over account setup. We target those who want to leave heavy sales environments to focus on backend accuracy. Candidates move when they reach a ceiling in their current firm regarding transaction authority. They also look for roles with more direct exposure to trust counsel.
04
Which hiring mistakes should you watch for?
- 01Hiring someone with only generic brokerage experience who does not understand the nuance of trust law.
- 02Overlooking a candidate who lacks direct experience with the specific tax software used for trust reporting.
- 03Failing to define the decision threshold between the specialist and the compliance officer.
05
The search in three steps
- 01Define the specific asset classes and trust types they will manage daily.
- 02Review our shortlist of candidates who possess the required technical certifications.
- 03Conduct interviews focused on real-world reconciliation and compliance scenarios.
How your Senior Trust Operations Specialist search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.

Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
