01
What does this hire really come down to?
This role requires applying lending guidelines to every credit file. They interpret automated underwriting results to identify missing documentation or indicate potential risk for denied loans. Who approves the adjustment when a file fails institutional requirements?
They work alone remotely. They move files from submission to clear-to-close. They manage conditions lists. They confirm that property appraisals align with loan amounts. They check income, assets and credit. They do not need hand holding or constant oversight. They manage their own pipeline workflow daily.
What steps do you take to verify income on a self-employed borrower file? How do you document exceptions for files that miss standard agency guidelines? Describe the specific logic used to decline the last loan you reviewed. How do you track outstanding conditions to keep the pipeline moving?
You must audit the actual credit decision logic of any candidate before signing an offer. Ask for a redacted sample of their recent credit or income analysis. Do not accept general claims about their file volume. Look for specific evidence in how they handled a recent non-conforming file. Ask them to explain a situation where the DU or LPA findings conflicted with an investor overlay. Watch if they describe the step-by-step process of checking manual overrides. If they cannot explain their logic clearly, they will struggle with your guidelines. Check for consistency between their decision and the actual document set provided. You need to know if they truly understood the risk or if they relied on automated systems without checking for red flags. Ask them to walk you through a case where they denied a loan based on suspicious asset documentation. This proves they know how to identify fraud or clerical errors instead of just moving files to close. Ask how they reconcile income for self-employed borrowers versus those with simple W-2 income. Their explanation should match your internal standards for accuracy. Discuss how they manage their time when a batch of files arrives with missing documentation. A good underwriter acts as a barrier against bad loans. They should be able to provide clear reasons for their decisions on complex files. If they shift the blame to someone else or cannot describe the specific documentation they requested to resolve a condition, they are not ready for this remote role. Always ask them to name the specific software version or LOS update they last used to handle these tasks. Verify if they know the difference between agency requirements and your company specific investor requirements. If they think these are identical, they lack the necessary attention to detail to handle your pipeline safely and effectively.
02
What do we check before you see anyone?
We verify five points for every candidate before you interview them.
First, we confirm current NMLS licensing. Second, we verify hands-on use of Encompass or similar LOS tools. Third, we test knowledge of FHA, VA, USDA, and conventional guidelines. Fourth, we analyze their prior work in resolving conditions against DU/LPA. Fifth, we confirm a history of independent, remote task completion. Sixth, we verify they have applied specific investor overlays.
We only present candidates who pass these technical hurdles. We do not waste your time with trainees.
03
Where do we find them?
We look for these professionals in specific talent pools. We scan independent mortgage banks and smaller credit unions. We also look at mid-sized banks with active mortgage departments. We focus on underwriters who feel stifled by rigid corporate bureaucracy.
They move for three conditional reasons. They want more autonomy in decision-making. They want a change from high-pressure shops that push for volume over quality. They seek a stable environment after their previous shop merged or restructured.
04
Which hiring mistakes should you watch for?
Avoid these common errors when hiring an underwriter.
- 01Hiring someone who ignores investor overlays just to close loans.
- 02Picking a candidate who lacks direct experience with your primary loan products.
- 03Neglecting to test their knowledge of DU or LPA logic during the interview.
05
The search in three steps
We follow this process for every engagement.
- 01Identify underwriters in your local and regional market who meet technical specs.
- 02Screen their file history for accuracy, compliance and underwriting speed.
- 03Present the qualified list for your review and interview scheduling.
