01
What does this hire really come down to?
Who decides which financial controls are failing? Who writes the testing plans for the team? You need someone who can argue for compliance requirements even when business units push back on time or cost.
They spend their day running process walkthroughs and evaluating control gaps. We look for candidates who can take a mess of undocumented processes and build a testing cycle that satisfies auditors. They must prove they can manage the audit schedule and update documentation for material changes in operations.
We ask candidates these questions to test their judgment. How do you resolve a dispute with a process owner regarding a control deficiency? What specific method do you use to map risks to controls for a new ERP module? When do you choose to accept a risk versus remediating a control?
You need to determine the exact scope of this role before we interview anyone. Ask yourself if this hire will spend most of their time performing SOX testing or if they need to build out your risk framework from scratch. Most managers conflate these tasks. If they are testers, demand evidence that they managed audit workflows using software. If they are architects, ask them to describe the specific frameworks they used to map enterprise risks to financial controls. Focus your evidence questions on the friction points of the job. Ask them to walk you through a time they identified a control deficiency that a department head refused to fix. Watch how they explain their escalation process. If they immediately mention taking it to the audit committee, they likely lack the influence to manage operational relationships. A good candidate describes the trade-off analysis they provided to the process owner first, showing the financial impact of the deficiency versus the cost of remediation. Require them to show you a redacted risk control matrix they designed themselves, not one they inherited. If they cannot explain why they selected specific controls over others, they are just repeating what they were told, not auditing. If you are hiring for a public company, confirm they can explain the difference between a material weakness and a significant deficiency using current audit standards. Finally, probe their experience with testing cycles. Ask them exactly which audit management software they used to track documentation and why that system was effective or broken for their specific team size.
02
What do we check before you see anyone?
- 01License verificationWe validate active CPA or CIA status directly through the state board or the IIA.
- 02Report authorshipWe confirm candidates drafted actual audit reports or control assessment summaries rather than just attending meetings.
- 03SOX proficiencyWe confirm they managed at least two full testing cycles for public entity reporting requirements.
- 04Remediation historyWe look for specific examples of how they tracked a deficiency from initial identification to final sign off.
- 05Risk-based mappingWe verify they built or significantly improved a risk-based audit plan that aligns with enterprise-wide objectives.
- 06Technical audit knowledgeWe test their grasp of IIA Standards for internal audit activity and how they apply them in daily practice.
03
Where do we find them?
We recruit from public CPA firms where staff are trained in formal audit standards and documentation. We also pull from internal audit teams at larger public companies where staff have managed complex compliance reporting. We look for individuals who want to move to a smaller firm for more influence over the entire process. Others move because their current firm lacks a clear career path to manager, or because they want to focus on industry-specific compliance rather than general audit work.
04
Which hiring mistakes should you watch for?
- 01Hiring a general accountant instead of an audit professional who knows how to design and execute controls.
- 02Ignoring the need for IIA Standard application which results in audit reports that cannot stand up to external review.
- 03Failing to confirm the candidate can manage control remediation with non-finance department heads.
05
The search in three steps
- 01We identify candidates with verified CPA or CIA credentials and specific experience in financial control testing.
- 02We interview candidates to confirm their ability to manage a team and communicate audit results to leadership.
- 03We present you with screened candidates and organize interviews until you select a hire.
How your Financial Compliance Manager search runs
How does The Six-Step Search work?
One sequence, from a well-defined seat to a shortlist you can judge.
Search Calibration
We start with a call about the seat, the books, the owners and the people the hire will work with. We learn what the role must fix in the first year and what would make a candidate wrong even if the resume looks right.
You get: A written search brief: scope, must-haves, deal-breakers and the pay range, agreed with you.
Market Mapping
We map the companies and institutions where the right people already work: similar size, similar ownership, similar complexity, in your market and in others.
You get: The target list of companies and institutions we will search, reviewed with you before outreach.
Professional Contact Intelligence
We find direct ways to reach the people on the map. Most are employed and not reading job boards, so reaching them takes real research.
