01
What does this hire really come down to?
Who approves the adjustments to your liquidity position when interest rates shift? You need someone who can model balance sheet outcomes under stress. How do they report hedge effectiveness directly to the board?
Expect them to run software models like QRM or similar platforms to project net interest margin. Ask them how they handled a specific sudden shift in the yield curve. Challenge them to explain why they chose a specific duration gap strategy during a rate hike cycle.
They decide when to buy or sell securities based on liquidity needs. They determine the pricing floors for loans to meet your internal hurdle rates. This person manages your day to day cash position while keeping the bank compliant with ALM policy limits.
You need to define the exact scope of authority this hire holds before interviews begin. Ask yourself if this person will have unilateral control over swap execution or if every transaction requires secondary sign-off from the Treasurer. Determine if the scope includes active portfolio management of the investment securities book or if their focus remains strictly on the liquidity gap and interest rate risk modeling. A major scope mismatch occurs when a manager expects to influence overall balance sheet growth strategy but finds they are limited to merely reporting historical data. When evaluating their evidence, ask them to provide a specific example of a time they correctly predicted a divergence in deposit betas compared to market projections. Press them on how they communicated that variance to their previous ALCO. Look for concrete evidence of how they handle conflicting data inputs when software outputs contradict market observations. Ask them to describe a time they had to adjust an internal model assumption because it failed to account for recent changes in deposit behavior or local economic shifts. Do not accept general descriptions of committee participation. Force them to detail which specific portions of the board deck they personally authored versus what was delegated by their manager. If they claim to manage interest rate risk, make them explain the specific sensitivity of the balance sheet to a two hundred basis point parallel shift. Verify if they possess the technical depth to reconcile their liquidity reports with the general ledger. A successful candidate will show they own the entire process from data ingestion to regulatory reporting and strategic recommendation. If they cannot explain the underlying logic of the software models they use, they will not be able to defend your position to examiners.
02
What do we check before you see anyone?
We verify their direct experience with ALCO committee reporting packages. They must demonstrate they prepared the slides and presented the data to executive leadership. We confirm they have worked with current regulatory guidance on CECL and liquidity coverage ratios.
We test their understanding of derivative instruments used for hedging interest rate risk. They need to explain the mechanics of interest rate swaps or options in plain terms. We verify their ability to manage collateral pledging for public funds or FHLB advances.
We look for a track record of identifying balance sheet imbalances before they become audit findings. They must show they can manage the process of stress testing deposit betas. We check for prior experience acting as the primary point of contact for external examiners regarding interest rate risk management.
03
Where do we find them?
We look at managers inside mid-sized community banks and regional institutions who are ready for more autonomy. Candidates often move because their current bank lacks the sophisticated hedging tools they want to use or because they hit a ceiling in their current reporting structure. Others move if their bank is undergoing a merger and their specific treasury functions are being centralized elsewhere.
04
Which hiring mistakes should you watch for?
- 01Hiring someone who only knows how to press buttons in software but cannot explain the underlying economic theory to the board.
- 02Prioritizing a candidate who focuses on theoretical models while ignoring the practical cash management realities of the bank.
- 03Overlooking a candidate who lacks the confidence to challenge the loan pricing assumptions coming from the lending department.
05
The search in three steps
- 01We identify treasury professionals with direct balance sheet management responsibility at financial institutions of similar asset size.
- 02We screen for specific experience with the core ALM software your bank uses and their comfort with regulatory report preparation.
- 03We introduce candidates for your review and manage the interview process until you select the right person.
