Determining Team Structure and Leveling
Align headcount with your current reporting complexity. If you only need recurring budget cycles, hire a Senior Financial Analyst. Use them for variance analysis and monthly reporting. If you need a partner for department leaders, hire a Finance Business Partner. This role requires soft skills and deep operational knowledge. When you need board material and long-term strategy, promote or hire a Director level. They should drive the annual plan.
Assess your EPM needs before finalizing job descriptions. A manager using Anaplan or Pigment handles different tasks than one relying on manual Excel files. A lean team requires a builder who knows system integration. A larger team allows for specialization like Pricing or Investor Relations.
- 01Senior Financial AnalystVariance analysis, budget support, EPM data management.
- 02Finance Business PartnerOperational collaboration, department budget management, forecasting.
- 03ManagerModel ownership, team oversight, board deck preparation.
- 04DirectorLong-range planning, capital strategy, complex EPM implementation.
- 05VPExecutive communication, capital allocation, corporate development oversight.
02
Interview Bank and Evidence
Use these questions to separate modelers from spreadsheet fillers. Listen for mentions of specific system issues they solved. Generic answers about accuracy indicate a lack of depth.
Ask how they managed a forecast that broke. Look for specific logic changes. Did they fix the formula or the driver? Ask them to describe a time they disagreed with a business unit head. Evidence of negotiation is essential here. Ask how they set up a model from scratch. They should start with data architecture before building the first cell.
- 01Walk me through your most complex model. What were the core drivers? (Look for: Driver-based logic versus static assumptions.)
- 02How do you handle a variance that contradicts the sales team? (Look for: Direct conflict resolution and reliance on data.)
- 03Describe your experience with EPM tools. What was your role in implementation? (Look for: Specific system names and maintenance.)
- 04How do you prioritize ad-hoc requests against recurring monthly closes? (Look for: Time management and setting expectations.)
03
Common Hiring Mistakes
Do not overvalue industry experience. Finance principles in FP&A are transferable. A retail analyst can often handle tech planning with minimal training. Prioritize their modeling logic. If they cannot explain a balance sheet impact on cash flow, do not hire them.
Another mistake is hiring for title rather than task. A title like VP means nothing if the person is doing basic data entry. Define the work first. Do not hire someone who has only ever used massive legacy systems if your environment is nimble. You want someone comfortable with the specific tool you own. A candidate who only knows Excel will struggle with your Pigment or OneStream rollout. Test their technical speed early.
- 01Hiring for industry experience instead of modeling logic.
- 02Ignoring the EPM tool requirement in the early screen.
- 03Assigning strategic work to someone who only wants to do closing tasks.
- 04Failure to verify their actual hands-on system access.
- 05Prioritizing large company names over actual responsibility level.
04
Credential Verification
Distinguish between certifications and experience. A CFA charterholder possesses deep investment knowledge but might struggle with daily operational finance. A CPA license proves core accounting knowledge. It is essential for budget controllers. It does not mean they know how to build a dynamic forecast.
Check that all certifications are current. Visit the issuer website directly. A designation proves basic baseline knowledge in a specific area. It does not replace a technical screen. Never assume a certification guarantees system competence. We always test their model building regardless of their credentials.
- 01CPAIssued by state boards. Confirms accounting standards and technical compliance.
- 02CFAIssued by CFA Institute. Confirms investment analysis and portfolio management knowledge.
- 03EPM CertificationIssued by software vendors like Anaplan or OneStream. Confirms tool-specific proficiency.
- 04University DegreesVerified through transcripts. Confirms foundational finance or accounting education.
05
Scoping and Tradeoffs
Scope by data volume and reporting frequency. A monthly report requires different stamina than a daily operational dashboard. High volume requires automation. Do not look for a manual modeler if your data is massive. Trade off speed for accuracy. You cannot always have both. A candidate might be slow but produce perfect audit-ready models. That is fine for a Controller type. You need a fast modeler for the VP of Strategic Finance. They must iterate rapidly during board meetings.
Identify if your hire will support a P&L or a balance sheet. P&L folks focus on sales and cost drivers. Balance sheet folks focus on cash and capital. Rarely do people excel at both. Build your team accordingly.
- 01High complexityRequires EPM proficiency and advanced modeling skills.
- 02High volumeRequires SQL or database integration skills.
- 03Strategic focusRequires communication and board preparation skills.
- 04Operational focusRequires business partnering and influence skills.

Which related hiring decisions are worth comparing?
Questions people ask
When should I hire a contractor versus a full-time employee?
Hire a contractor for system implementations or temporary spikes during the budget cycle. Hire full-time when the financial modeling needs are recurring and permanent.
What is the biggest indicator that a candidate can scale?
They ask about your data structure and system architecture before they discuss their own accomplishments. They want to know how the machine works.
Does my choice of EPM tool limit my talent pool?
If you use a niche EPM, you will need to pay more or train a strong Excel user. A common tool like Anaplan expands your search significantly.
Should I require a modeling test?
Always. Never hire in finance without seeing how they structure a sheet, link tabs, and handle errors. It is the only way to verify their skills.
